透析外企面試 如何回答面試中的行為性問題 在上期中,筆者剖析了面試中有關(guān)應(yīng)聘者的領(lǐng)導(dǎo)能力、決策能力、解決問題能力、創(chuàng)新能力、溝通能力的行為性問題,并提出了回答此類問題的核心框架:①簡單描述你當(dāng)時所面臨的問題或任務(wù);②細(xì)述你當(dāng)時是采取何種措施和步驟來解決問題或完成任務(wù)的;③陳述該問題或任務(wù)處理的結(jié)果。本期筆者將和大家一起探討與應(yīng)聘者的組織策劃能力、團(tuán)隊合作能力、抗壓適應(yīng)能力、注重細(xì)節(jié)和工作標(biāo)準(zhǔn)能力相關(guān)的行為性問題,繼續(xù)引導(dǎo)應(yīng)聘者根據(jù)以上核心框架來思考并回答這些問題。
關(guān)于應(yīng)聘者的組織策劃能力
① Tell me about a time when you had to plan and coordinate a project from start to finish.
② Describe a situation in which you had to schedule your activities to meet an objective.
問題①要求應(yīng)聘者舉例說明自己過去曾策劃和協(xié)調(diào)的一個完整的工作項目。問題②要求應(yīng)聘者描述一下自己是如何安排工作進(jìn)度,從而實現(xiàn)一個具體的目標(biāo)的。兩個問題的設(shè)置旨在考察應(yīng)聘者設(shè)置項目目標(biāo)、安排項目工作進(jìn)度、處理項目具體任務(wù)的能力。通過這些問題,還可以考察應(yīng)聘者是否具備合理調(diào)配資源并有效分配任務(wù)以實現(xiàn)目標(biāo)的能力。
① [具體任務(wù)] I headed up a project which involved sales personnel and engineers. [執(zhí)行步驟] I organized a meeting to get everyone together to brainstorm and get his or her input. From this meeting I drew up a plan, taking the best of the ideas. I organized teams, balancing the mixture of technical and non-technical people. We had a deadline to meet, so I did periodic checks with the teams. After three weeks, we were exceeding expectations, and were able to begin implementation of the plan. [完成結(jié)果] It was a great success, and I was commended for my leadership, but I was most proud of the team spirit and cooperation.
② [具體任務(wù)] I had to complete a technical report every month. This involved collecting a large amount of information from different departments. [執(zhí)行步驟] I scheduled all the data collecting tasks. Each department was given a monthly deadline to submit information to me and I scheduled reminders to be sent out before the deadline. I set aside a time in my diary each month to check all the information. Then I allocated time for writing up the report. [完成結(jié)果] This worked well and I comfortably met my deadline.
關(guān)于應(yīng)聘者的團(tuán)隊合作能力
① What kinds of people do you have difficulties working with?
② Describe a time when you demonstrated the ability to be an effective team member.
問題①要求應(yīng)聘者具體說明和哪一類人共事有困難。通過這個問題,主考官想從側(cè)面了解一下應(yīng)聘者的團(tuán)隊合作能力。應(yīng)聘者在回答這一問題時,比較明智的選擇是如實講述自己不擅長與某類人共事,但盡量將回答的重心放在如何成功地與此類人溝通方面。應(yīng)聘者可以首先簡述自己不愿和這類人共事的原因,然后說明自己如何積極與他們溝通并取得共識,從而解決問題,最后別忘了強(qiáng)調(diào)自己從中學(xué)到的東西。問題②旨在考察應(yīng)聘者是否具備與新團(tuán)隊成員培養(yǎng)良好合作關(guān)系并為團(tuán)隊作貢獻(xiàn)的能力。應(yīng)聘者應(yīng)舉例說明自己是如何與新團(tuán)隊成員積極溝通培養(yǎng)良好關(guān)系,以及自己是如何理解團(tuán)隊目標(biāo)并為團(tuán)隊作出重要貢獻(xiàn)的。
① [具體問題] In my last two jobs I have worked with people from different backgrounds and cultures. The only time I had difficulty was with people who were dishonest about work issues. [解決措施] I worked with one man who was taking credit for the work that his team accomplished. I had an opportunity to talk with him one day and explained how he was affecting the morale. He became very upset that others saw him that way, and said he was unaware of his behavior or the reactions of others. [處理結(jié)果] His behavior changed after our talk. What I learned from that experience is that sometimes what we perceive about others is not always the case if we check it out.
② [具體問題] I was transferred to a new team at my last company. The team members were not welcoming, and I was not included in their meeting discussions. [解決措施] I asked each team member to talk to me about their expectations of me as part of their team. I explained that I understood their reluctance to trust and accept me straight away, but I wanted to make positive contributions to the team. We discussed team objectives, individual roles and working styles and started to develop a rapport with each other. I made sure that I asked for their advice and feedback initially, and gradually I earned their trust. [處理結(jié)果] The team learned to be more flexible in their approach to new staff members, and I learned that one has to earn trust and acceptance. Our team works really cohesively towards its goals now.
關(guān)于應(yīng)聘者的抗壓適應(yīng)能力
① Tell me about how you worked effectively under pressure.
② Tell me about a time when you had to quickly adjust your work priorities to meet changing demands.
問題①要求應(yīng)聘者描述一下自己如何在壓力下成功完成工作。通過這個問題,主考官想了解應(yīng)聘者是否能在壓力巨大或工作條件困難的情況下成功完成工作任務(wù)。回答這種問題,應(yīng)聘者要舉出實例,著重強(qiáng)調(diào)自己具備沉著冷靜地面對壓力的素質(zhì),并懂得如何為自己減壓。問題②考察應(yīng)聘者是否具備為滿足不同的工作需求而調(diào)整工作重心的能力。應(yīng)聘者在回答這一問題時,應(yīng)舉出代表性的例子強(qiáng)調(diào)自己能夠有效調(diào)整自己,以適應(yīng)不同環(huán)境下的工作,同時履行不同職責(zé)。
① [具體任務(wù)] While at the KDC factory, we were faced with a sudden and big order increase for the power tools. It was for a new customer and urgent. [執(zhí)行步驟] I immediately sat down with the production supervisor and manager. We were able to make a workable plan that guaranteed materials were available and met the production deadline. We also paid a few visits to this customer to make sure that we completely understood their needs. [完成結(jié)果] While it was challenging and involved long hours, the pay-off was a signed contract with this new customer.
② [具體任務(wù)] I was in the middle of planning a new product launch for the company when I was asked to prepare a feasibility report for a big project we were tendering for. [執(zhí)行步驟] I made an outline of the information I needed immediately for the report and assigned a portion to each of my staff. I spent the next couple of days drawing up schedules of the tasks that needed to be carried out to complete the report and meeting with staff members to brief them and get feedback. I was then able to refocus on completing the new product launch on time. [完成結(jié)果] The feasibility report was completed on time with great efforts made by each staff member, and I didn’t miss the deadline of the new product launch.
關(guān)于應(yīng)聘者在注重細(xì)節(jié)和工作標(biāo)準(zhǔn)方面的能力
① Describe what you did to control mistakes in your work.
② Tell me about a time when you were not satisfied with your work performance. What did you do about it?
問題①要求應(yīng)聘者描述一下自己是如何控制工作中的失誤的。通過這一問題,主考官想了解應(yīng)聘者是否能全面關(guān)注工作任務(wù)中各方面的細(xì)節(jié),并準(zhǔn)確無誤地完成任務(wù)。應(yīng)聘者在回答該問題時,應(yīng)強(qiáng)調(diào)自己是一個嚴(yán)格、細(xì)心的人,在工作中十分注重細(xì)節(jié),并且經(jīng)常檢查細(xì)節(jié)方面的問題,從而能有效杜絕失誤的出現(xiàn)。問題②要求應(yīng)聘者舉例說明對自己工作表現(xiàn)有哪些不滿意的地方。主考官想通過這一問題了解應(yīng)聘者如何為自己制定具體的工作標(biāo)準(zhǔn),以及在工作出現(xiàn)問題時能否及時予以糾正。在回答該問題時,應(yīng)聘者應(yīng)強(qiáng)調(diào)自己一直為自己的工作設(shè)置非常高的標(biāo)準(zhǔn),一旦發(fā)現(xiàn)工作表現(xiàn)不符合標(biāo)準(zhǔn)時,總是積極地采取措施,彌補不足之處。 ① [具體任務(wù)] In my last position I had to make all the conference arrangements for my line director. [執(zhí)行步驟] I listened carefully, wrote down what he needed and then read it back to him to confirm that I had everything right. I would also follow up with a detailed email to check again. Once I had made the arrangements I would set up a time to get his feedback and check I had everything he needed. I then followed this up with an email with all the confirmed details. [完成結(jié)果] This was time-consuming for both of us, but it meant that no errors were made in the arrangements. It would have been frustrating and costly not to have made such thorough checks.
② [具體問題] Once my sales performance review rating was lower than I had expected. [解決措施] I met with my line director to make an action plan for improvement and set very specific sales targets to be met on a monthly basis. I worked very hard to meet these targets and constantly monitored my sales performance. I also asked for regular feedback about my performance. [處理結(jié)果] After six months, my line director conducted another review and my rating was much higher.
總之,在面試過程中,主考官主要想通過行為性問題了解應(yīng)聘者在某一特定情形下的具體表現(xiàn),從而考察應(yīng)聘者是否符合應(yīng)聘職位的具體要求。在回答問題前,應(yīng)聘者應(yīng)仔細(xì)聆聽問題,給出的回答要盡量明確、詳細(xì),以便主考官從中了解你是否真正具備該職位所需要的技能和素質(zhì)。以下筆者補充提供了一些類似的常見行為性面試問題,以供應(yīng)聘者實戰(zhàn)演練: ① Give an example of an occasion when you used logic to solve a problem. ② Give an example of a goal you reached and tell me how you achieved it. ③ Describe a decision you made that was unpopular and how you handled it.
